I would like to know what the average pay for an experienced service advisor should be. I currently handle four lines of vehicles and have above average CSI scores. Our service department has recently changed the pay plan for service advisors and the reason that was given to me was to "weed out" the undesirable employees we work with. Any and all feedback on this matter would be greatly appreciated.

There are SO many variables to consider that such comparisons are always dangerous.

But...to answer your question.

In our 5-line, semi-rural dealership (3 advisors, 15 techs) the most experienced writer made about $55,000 last year. The least experienced made about $33,000.

When I ran a Service Dept in Los Angeles (2 carlines, 3 advisors, 17 techs) the top writer was making about $80,000/year and the least experienced guy was making about $40,000.

The two shops had entirely different pricing policies, clientele, expense structures, etc. The duties for the advisors also varied quite a bit.

Again...be very careful in making pay-plan comparisons. It's very difficult to find an apples-to-apples situation.

Doug, Thank you for your insight. That is some great feedback in which I was looking for. I am located in Pennsylvania and I have been looking for a relative comparison of pay plans. Thanks again for your time.

4% CP parts&labor
4% W labor
4% Internal parts & labor
$150 bonus if CSI above zone
$150 bonus if avg sales/RO > 2.0

SVC CONS PAY PLAN AS OF JANUARY 2001

HOURLY WAGE (TIME AND A HALF FOR OVER 40HRS/WEEK)

$1.00 PER R.O. WRITTEN


COMMISION
2% OF YOUR INDIVIDUAL GROSS MONTHLY LABOR SALES (CUSTOMER PAY, WARRANTY AND INTERNAL FROM THE RAP REPORT) FOR THE FIRST $30,000.00 IN SALES, THEN 5% OF YOUR GROSS LABOR SALES OVER $30,000.00 FOR THE MONTH.

C.S.I. BASED ON THE SCORE (AVERAGE OF 3 AND 12 MONTHS) ON QUESTION #10 AND #7 AS FOLLOWS

 EQUAL TO .1 BETTER THAN MARKET SCORE $100.00/TEAM
 .1 TO .25 BETTER THAN MARKET SCORE $250.00/TEAM
 .25 OR BETTER THAN MARKET SCORE $500.00/TEAM

TEAMS CONSIST OF A CONSULTANT AND ASSISTANT. IF YOU HAVE LESS THAN $1500.00 PER DAY (MONTHLY AVERAGE, NOT INCLUDING SATURDAYS) IN INDIVIDUAL LABOR SALES YOUR C.S.I. SPIFF WILL BE REDUCED BY 50%. NO C.S.I. SPIFF AWARDED IF YOU HAVE LESS THAN 25 INDIVIDUAL RESPONSES FOR THE 3 MONTH TOTAL.

YOU MUST BE PRESENT AT THE TIME THE R.O. IS WRITTEN IN ORDER TO HAVE YOUR NUMBER PLACED ON AN R.O. (LUNCHES EXCLUDED).

VOIDED R.O.S EXCLUDED FROM TOTAL R.O. COUNT.

SERVICE POLICY DOLLARS DIRECTLY ATTRIBUTABLE TO SERVICE CONSULTANT ERROR WILL BE DEDUCTED FROM THE MONTHLY TOTAL (DOES NOT INCLUDE GOODWILL ADJUSTMENTS SIGNED FOR BY MANAGEMENT).

VACATION PAY WILL BE BASED ON YOUR LAST YEARS (FROM THE W2 FORM (PRO-RATED IF NECESSARY)) TOTAL WAGES DIVIDED BY 52 AND PAID OUT ON YOUR ANNIVERSARY DAY.

set your dollar breakpoints where you like (i built a spreadsheet so i could tweak it however i liked and retro-programed last years numbers into it to see live figures). this pay plan will for extra hours worked (or penalize for leaving early if you look at it that way) and allow for some pay for doing work that benefits others but not the advisor directly (hence, the hourly wage). also it rewards the high achievers who don't work as many hours and the advisor with high csi.

I have 3 Advisors & 16 Techs. Advisors receive a weekly salary & a monthly commission. Their commission is 1.5% of the total gross profit. Gross profit percentages increase when customer labor sales reach certain levels. Currently they have 2 levels and consistantly reach the first.

They are all paid the same, as a team, and they get along great!
