Any thoughts on pay plans? A few goals:

1: CSI improvement

2: Increased sales

3: Keep them motivated

What are you folks doing?

I recently changed my Advisor pay plan from a salary plus commission to a weekly draw and a percentage of both Labor and Parts sales. You would be amazed at the increase in profit, hours per ro, CSI & FFV! They can run a RAP report and know exactly where they are at whenever they want.

I have my advisors on a Gross Profit Pay plan that is tiered. They get a bonus for Hrs /RO and ELR that has a matrix %. Their Gross profit commission is tiered to their individual csi current month score. I also give them $50.00 for each 4.0 survey. I take away $50.00 for any below 4.0. GM is going to change their CSI scoring and will probably go back to a decimal system, I will change their pay format when this happens. I can pull all the numbers needed from my reports daily and so can they. We have had a $20.00 / hr increase in Gross Profit, 1.3 hour increase in hrs/RO and increased CSI scores across the board. 5 GM lines.

How much do your service advisors make per year? Also, what market are you in, and how large of a shop?

Our shop has 5 techs and 1 lube tech. We are in WI. Advisor pay is 32K.

Advisors are paid as a team-total shop hours. 1500.00 salary plus $1.50 for every service hour closed at month end. Small tsi bonus of 300.00 a month for the entire service department. Monthly spiff of 500.00 to the advisors with the most 100 % surveys returned.Service department must hit tsi as a whole to qualify. Advisors do not sell work-1 asst manager sells for entire shop-so our sales are never a problem.
As far as motivation, I believe it goes with the manager- this month if they hit a certain hours goal-I will dress up like the jolly green giant(with green body paint) and write service for 2 days. They are definately motivated right now!!!!

We are in Nor Cal. with 7 advisors-average pay 66,000- 80,000
